Rolled out the training modules. Told everyone this was the future.<\/p><p><span style=\"font-weight: 400;\">So why isn\u2019t it working?<\/span><\/p><p><span style=\"font-weight: 400;\">Why are your managers trying to find people with &#8220;AI-critical skills&#8221; while, somewhere else in the company, entire teams are wondering if their jobs still have a purpose?<\/span><\/p><p><span style=\"font-weight: 400;\">This is the new contradiction of AI adoption. World Economic Forum\u2019s recent article confirms what many leaders I have chatted with are feeling: AI is creating a <\/span><b>dual workforce challenge<\/b><span style=\"font-weight: 400;\">. It&#8217;s causing &#8220;overcapacity&#8221; (read \u201credundancy\u201d) in some roles and &#8220;acute shortages&#8221; in others.<\/span><\/p><p><span style=\"font-weight: 400;\">This is exhausting because it feels like you&#8217;re trying to solve two opposite problems at once. <\/span><\/p>\t\t\t\t\t\t\t\t<\/div>\n\t\t\t\t<div class=\"elementor-element elementor-element-9ef65ab elementor-widget elementor-widget-heading\" data-id=\"9ef65ab\" data-element_type=\"widget\" data-e-type=\"widget\" data-widget_type=\"heading.default\">\n\t\t\t\t\t<h2 class=\"elementor-heading-title elementor-size-default\">Reframe: Not A Training Problem. A Work Design Problem<\/h2>\t\t\t\t<\/div>\n\t\t\t\t<div class=\"elementor-element elementor-element-395f54d elementor-widget elementor-widget-text-editor\" data-id=\"395f54d\" data-element_type=\"widget\" data-e-type=\"widget\" data-widget_type=\"text-editor.default\">\n\t\t\t\t\t\t\t\t\t<p><span style=\"font-weight: 400;\">The most common advice you may hear is to \u201creskill at scale.\u201d Yes &#8211; reskilling is important. But this advice is incomplete because it misses one of the real issues.<\/span><\/p><p><span style=\"font-weight: 400;\">The focus cannot be just on training. The problem isn&#8217;t the tool or AI, or the employee. The problem is that you need a completely new <\/span><i><span style=\"font-weight: 400;\">approach<\/span><\/i><span style=\"font-weight: 400;\">.<\/span><\/p><p><span style=\"font-weight: 400;\">The &#8220;overcapacity&#8221; you see is a sign of outdated <\/span><i><span style=\"font-weight: 400;\">role design<\/span><\/i><span style=\"font-weight: 400;\">. On the other hand, the &#8220;talent shortage&#8221; is a lack of clarity on what <\/span><b><i>new value<\/i><\/b><span style=\"font-weight: 400;\"> humans should be creating <\/span><b><i>with<\/i><\/b> <span style=\"font-weight: 400;\">AI.<\/span><\/p><p><span style=\"font-weight: 400;\">We&#8217;re and have been treating AI as a tool to do old tasks faster instead of an opportunity to design entirely new ways of working. This offers a big opportunity for leadership to imagine new ways of working.<\/span><\/p>\t\t\t\t\t\t\t\t<\/div>\n\t\t\t\t<div class=\"elementor-element elementor-element-6fd23e6 elementor-widget elementor-widget-heading\" data-id=\"6fd23e6\" data-element_type=\"widget\" data-e-type=\"widget\" data-widget_type=\"heading.default\">\n\t\t\t\t\t<h2 class=\"elementor-heading-title elementor-size-default\">Redesign Work Around Human-AI Collaboration\n<\/h2>\t\t\t\t<\/div>\n\t\t\t\t<div class=\"elementor-element elementor-element-5aca338 elementor-widget elementor-widget-text-editor\" data-id=\"5aca338\" data-element_type=\"widget\" data-e-type=\"widget\" data-widget_type=\"text-editor.default\">\n\t\t\t\t\t\t\t\t\t<p><span style=\"font-weight: 400;\">Instead of getting caught in the tug-of-war between redundancy and recruiting, you can build a new, more resilient strategy.<\/span><\/p><ol><li style=\"font-weight: 400;\" aria-level=\"1\"><b>Start &#8220;Role-Designing.&#8221;<\/b><span style=\"font-weight: 400;\"> Change your thought process from &#8220;What tasks can AI do?&#8221; to &#8220;What new outcomes are now possible?&#8221; and work backwards from there. Create new roles focused on arranging, verifying, and applying AI-driven insights. This is a great way to turn &#8220;overcapacity&#8221; into a new &#8220;capability.&#8221;<\/span><\/li><li style=\"font-weight: 400;\" aria-level=\"1\"><b>Map <\/b><b><i>Capabilities<\/i><\/b><b> Instead of Just Job Titles.<\/b><span style=\"font-weight: 400;\"> Use people analytics (I always have to add some data into the mix) to look deeper than a job description. The employee in your &#8220;at-risk&#8221; customer support role may have exceptional skills in empathy, complex problem-solving, and de-escalation. Learn and know how to use these to everyone\u2019s advantage. Those are <\/span><i><span style=\"font-weight: 400;\">critical skills<\/span><\/i><span style=\"font-weight: 400;\"> for a new role like &#8220;AI Collaboration Specialist&#8221; or &#8220;Client Strategy Verifier.&#8221;<\/span><\/li><li style=\"font-weight: 400;\" aria-level=\"1\"><b>Make Workforce Planning a Core Part of AI Strategy.<\/b><span style=\"font-weight: 400;\"> Don&#8217;t let your AI roadmap and your people strategy live separately. According to the WEF report, less than half of organizations do this. By integrating them, you can anticipate needs <\/span><i><span style=\"font-weight: 400;\">before<\/span><\/i><span style=\"font-weight: 400;\"> they become a crisis. You can build bridges to move your talented people from existing roles to new, high-value ones.<\/span><\/li><\/ol>\t\t\t\t\t\t\t\t<\/div>\n\t\t\t\t<div class=\"elementor-element elementor-element-dd1e6d5 elementor-widget elementor-widget-heading\" data-id=\"dd1e6d5\" data-element_type=\"widget\" data-e-type=\"widget\" data-widget_type=\"heading.default\">\n\t\t\t\t\t<h2 class=\"elementor-heading-title elementor-size-default\">Let's Build the Bridge\n<\/h2>\t\t\t\t<\/div>\n\t\t\t\t\t<\/div>\n\t\t\t\t<\/div>\n\t\t<div class=\"elementor-element elementor-element-29b8969 e-flex e-con-boxed e-con e-parent\" data-id=\"29b8969\" data-element_type=\"container\" data-e-type=\"container\">\n\t\t\t\t\t<div class=\"e-con-inner\">\n\t\t\t\t<div class=\"elementor-element elementor-element-da2b16d elementor-widget elementor-widget-text-editor\" data-id=\"da2b16d\" data-element_type=\"widget\" data-e-type=\"widget\" data-widget_type=\"text-editor.default\">\n\t\t\t\t\t\t\t\t\t<p><span style=\"font-weight: 400;\">This dual challenge &#8211; overcapacity and talent scarcity &#8211; is one of the biggest hurdles leaders face in AI adoption.
